Abstract

The reward system is crucial for organizations to manage employee performance, and such systems have become increasingly important for motivating employees. These reward systems are linked to the organization's vision and mission, which gives employees the impression that the reward system benefits both parties. Latham's (2019) study emphasizes the significance of employee motivation in human resources and management within organizations. In addition, Barber and Bretz's (2020) research underscores the direct and indirect impact of reward systems on an organization's vision and mission, highlighting the benefits for both employees and employers.

The research questions addressed in the study include the impact of reward systems on employee performance, employees' perception of fairness and equity in the workplace, the most effective types of rewards (monetary and non-monetary) for motivating employees, and the relationship between reward systems, employee motivation, productivity, and job satisfaction. Therefore, it is essential for organizations to develop reward programs that meet employees' needs and motivate them to work effectively, ultimately leading to high levels of performance. In recent years, the significance of reward systems in managing employee performance has continued to grow. Organizations have access to a wider range of compensation elements that can help them align their reward systems with their vision and mission, thereby motivating their employees. However, selecting the right reward system remains a challenge for many organizations, and an improperly administered system can lead to low morale, unproductive performance, and high turnover rates among employees. Numerous studies have emphasized the importance of employee performance in organizational success (Khan et al., 2019; Memon et al., 2020). High-performing employees are critical for achieving organizational objectives, delivering products and services, and obtaining a competitive advantage in the market. As such, it is crucial for organizations to acknowledge and reward employees for their accomplishments. Failure to do so can result in employee dissatisfaction and lower levels of performance. Problem statement Westminster International University in Tashkent (WIUT) - It is the first university in Central Asia to offer a Western-style education with UK credentials (WIUT, 2020). Many other kinds of programs, academic and scientific, as well as social, are available through WIUT. WIUT is no exception to the rule when it comes to independent learning in the UK education system. There are 462 employees and they can be divided into teaching and non-teaching groups. The number of academic employees is 168. There are employees who have been working since the established year. Also, some part of the employees during their career left and came back to WIUT to work. In the market WIUT has earned good reputation as the reliable employer with good management. Despite the significant attention given to reward management systems in the literature, there are still several research gaps that need to be addressed. One of the main problems is the limited understanding of the impact of non-financial rewards, such as recognition and work-life balance, on employee performance. Additionally, there is a lack of research on how cultural differences affect reward systems and how organizations can design culturally sensitive and effective reward systems. Moreover, the relationship between rewards and employee creativity remains unclear, with conflicting findings on whether rewards enhance or hinder creativity. The impact of technology on reward systems and its effects on employee performance and engagement also require further investigation. Finally, there is a need for more research on how different types of rewards affect employee turnover rates and the reasons behind employees leaving organizations. Objectives of study The purpose of this research is to examine how reward management may impact employees ’performance among WIUT personnel. The objectives of a study on reward management includes: 1. To examine the current reward management system at the organization and identify its strengths and weaknesses. 2. To evaluate the effectiveness of the current reward system in achieving organizational goals. 3. To identify the factors that influence employee motivation and engagement in the context of reward management. 4. To compare and contrast different reward management theories and models and their applicability to the organization. 5. To provide recommendations for improving the effectiveness and fairness of the reward management system. Research questions Based on the above problem statement, the following research questions are formulated: 1. What are the components of the current reward management system at WIUT, and how are they perceived by academic and administrative staff? 2. How does the reward management system affect performance management practices at WIUT? 3. What are the gaps between the current reward management system and the employees' needs and expectations at WIUT? 4. What are the recommendations for improving the reward management system at WIUT to enhance performance management practices? By examining the effectiveness and applicability of existing theories and models in a specific context, the study can identify gaps and limitations in current knowledge and provide insights for future research. This can enhance our understanding of how reward systems work and how they can be optimized to achieve desired outcomes. From a management perspective, the study is significant because it can help WIUT to improve its reward management practices and achieve its strategic goals. By identifying the strengths and weaknesses of the current system, the study can provide recommendations for enhancing the effectiveness and fairness of the system. This can lead to higher levels of employee engagement, retention, and productivity, which can benefit the institution and its stakeholders. From an academic point of view, the study is significant because it can contribute to the academic literature on reward management. By examining the reward management system at WIUT, the study can provide empirical evidence for existing theories and models or challenge them if necessary. This can enhance our understanding of how reward systems work in different contexts and inform future research. Finally, the study can serve as a benchmark for other institutions or organizations that are interested in improving their reward management practices, providing a reference point for comparison and learning. Scope of the study This study's goals are to analyze the current reward management system at WIUT and evaluating its impact on employee performance, identify the key factors that influence the effectiveness of reward management systems in improving performance management at WIUT, investigate the perceptions and attitudes of employees towards the reward management system at WIUT and its impact on their motivation and job satisfaction. For the sake of this research, all WIUT faculty and staff will be included, regardless of whether they are teaching or not. Previous Studies on Reward management Reward management is a crucial component of managing employee performance in universities. Recent studies have shed light on its impact on employee performance and the strategies that universities can use to implement effective reward management systems. "The Impact of Reward Systems on Employee Motivation in Higher Education Institutions: A Systematic Review" by Hoda Kiani and Seyed Mohammad Reza Miri (2021). This study examines the impact of reward systems on employee motivation in higher education institutions and provides insights into the types of rewards that are most effective. This article examines the impact of reward systems on employee motivation in higher education institutions. The authors conducted a systematic review of literature on the topic to identify trends, gaps, and contradictions in previous research. The article begins by defining reward systems as a set of practices that aim to motivate employees to achieve organizational goals. The authors then discuss the importance of employee motivation in higher education institutions, where employees are often required to be selfmotivated and self-directed. Financial rewards were found to be effective in motivating employees to achieve short-term goals, but non-financial rewards were more effective in motivating employees to achieve long-term goals. Recognition programs were also found to be effective in motivating employees, particularly when they are perceived as fair and transparent. However, the authors note that there are limitations to using reward systems as a motivator. For example, financial rewards can lead to a focus on individual performance at the expense of teamwork and collaboration. "Reward Management and Job Satisfaction in Nigerian Universities" by Olusola Samuel Olanipekun and Adenike Adebisi Adeyemi (2019). This study investigates the relationship between reward management and job satisfaction among academic staff in Nigerian universities. The article begins by discussing the critical role of reward management in employee motivation and job satisfaction. In the context of universities, reward management is particularly important given the competitive nature of the sector and the need to attract and retain top talent. The authors note that while studies have been done on reward management and job satisfaction in other sectors, few studies have been conducted in the Nigerian university system. The article then proceeds to describe the methodology used in the study, which involved a survey of 150 faculty members from 5 Nigerian universities. The survey included questions related to both reward management and job satisfaction, as well as demographic variables such as age, gender, and academic rank. The authors found that overall, there was a positive relationship between reward management and job satisfaction. Specifically, they found that a perceived lack of fairness in reward distribution was negatively associated with job satisfaction. In other words, when faculty members believed that rewards were not distributed fairly, it had a negative impact on their job satisfaction. "The Impact of Reward Management on Employee Turnover Intention in Malaysian Public Universities" by Norhayati Mohd Alwi and Norizan Saad (2016). This study explores the impact of reward management on employee turnover intention in Malaysian public universities. The article begins by providing an overview of the theoretical background and previous studies related to the topic. The authors explain that employee turnover in public universities is a significant problem and can lead to negative consequences, such as a loss of knowledge and skills, decreased productivity, and financial costs. Reward management, therefore, is essential in ensuring that employees are satisfied and motivated to stay with the organization. The authors then describe the methodology of their study, which involved a survey of 369 academic and administrative staff members from three Malaysian public universities. The survey included questions related to reward management practices, job satisfaction, organizational commitment, and turnover intention. The study found that reward management had a significant impact on turnover intention, with higher levels of reward management leading to lower turnover intention. Additionally, the study found that both job satisfaction and organizational commitment partially mediated the relationship between reward management and turnover intention. The authors also analyzed the specific components of reward management that had the most significant impact on turnover intention. They found that pay and promotion were the two most critical components, followed by training and development opportunities, benefits, and recognition. The article concludes by discussing the implications of the study for Malaysian public universities. The authors suggest that universities should prioritize reward management as a means of reducing turnover intention and increasing employee satisfaction and commitment. Specifically, they recommend that universities should adopt fair and transparent reward systems, provide clear criteria for pay and promotion, offer training and development opportunities, and recognize and reward employee contributions. One study by Kondrasuk and Treschuk (2021) investigated the relationship between reward management and employee motivation in Russian universities. The study found that the implementation of a performance-based reward system positively impacted employee motivation and performance. The authors recommend that universities should adopt performance-based reward systems to improve employee motivation and performance. Another study by Ojo and Akomolafe (2020) examined the impact of reward management on employee performance in Nigerian universities. The authors found that a welldesigned reward management system had a positive impact on employee motivation, job satisfaction, and performance. The study recommends that Nigerian universities should develop and implement transparent and performance-based reward systems to enhance employee performance. A study by Singh and Devi (2020) investigated the relationship between intrinsic and extrinsic rewards and employee performance in Indian universities. The study found that intrinsic rewards, such as job satisfaction, were more effective in motivating employees than extrinsic rewards, such as compensation and benefits. The author recommends that Thai universities should develop recognition and reward systems to improve employee job performance. Study limitations Possible study limitations that may occur while conducting research on this topic are: 1. Limited access to data or information about the reward management system at WIUT due to confidentiality or privacy concerns. 2. Difficulty in obtaining a representative sample of employees or stakeholders to participate in the study, which may affect the generalizability of the findings. 3. Bias or subjectivity in the perceptions and attitudes of employees towards the reward management system, which may influence their responses to survey questions or interviews. 4. Potential confounding variables that may affect employee performance or motivation, such as workload, job design, or organizational culture, which may be difficult to control for in the study. 5. Challenges in measuring the effectiveness of the reward management system due to the complexity and diversity of performance outcomes and metrics. 6. Limited resources or time constraints that may affect the scope or depth of the study. 7. Difficulty in comparing the reward management practices at WIUT with those of other institutions due to differences in context, culture, or methodology. 8.
