Abstract
[Excerto] O Questionário dos Fatores Antecedentes da Liderança (QFAL; Gomes, 2018) avalia as dimensões prévias à ação do líder, podendo influenciar a sua ação na gestão das equipas e organizações. O instrumento baseia-se no Modelo da Eficácia da Liderança (Gomes, 2014, 2020, 2021), propondo que os fatores antecedentes podem maximizar (i.e., facilitar) ou minimizar (i.e., inibir) a ação do líder, moderando a sua eficácia final. O instrumento tem vindo a revelar boas propriedades psicométricas (Alves et al., 2021; Gomes et al., 2022) como breve.

ARDH | APHD ardh.pt Desde 2007 | Since 2007 4 | Utilização do instrumento | Os instrumentos disponibilizados pelo grupo de investigação Adaptação, Rendimento e Desenvolvimento Humano são genericamente de dois tipos: desenvolvidos pelo grupo de investigação ou adaptados pelo grupo de investigação. No caso de instrumentos adaptados pelo grupo de investigação, foi obtida a autorização dos autores dos instrumentos para se proceder à sua adaptação para a língua portuguesa. No entanto, não existe exclusividade no uso do instrumento pelo grupo de investigação, sendo livre a sua utilização por outras pessoas interessadas, desde que se respeite a autoria pela respetiva adaptação, no caso de ser utilizada uma versão traduzida pelo grupo de investigação. Regras de utilização Os instrumentos destinam-se exclusivamente para efeitos de investigação e de “investigação-ação”. No caso da “investigação-ação”, a utilização destes instrumentos está circunscrita a profissionais com formação específica para o efeito. Neste sentido, não nos responsabilizamos pelo uso incorreto ou indevido dos materiais fornecidos. ARDH | APHD ardh.pt Desde 2007 | Since 2007 7 | Dimensões avaliadas | Os fatores avaliados pelo QFAL distribuem-se por três ÁREAS: (a) Características do líder: referem-se a aspetos que identificam o líder, como pessoa e profissional, e que são passíveis de influenciar a sua ação, positivamente ou negativamente. (b) Características dos membros da equipa: referem-se a aspetos que identificam os membros da equipa, como pessoas e profissionais, e que são passíveis de influenciar a ação do respetivo líder. (c) Características situacionais: referem-se a fatores contextuais que podem influenciar a ação do líder, desde o local específico onde o líder exerce a sua função (ex: setor de trabalho, nível hierárquico, escalão desportivo, etc.), a organização a que pertence (ex: empresa, escola, hospital, clube, etc.), até ao ambiente externo em que se insere (ex: mercado de trabalho, sistemas de saúde e ensino, competições desportivas, etc.). Estas três áreas podem ser subdivididas em cinco DIMENSÕES: 1. Líder - Orientação para as tarefas: reflete um maior interesse do líder pelos aspetos técnicos e produtivos do trabalho, tendo como preocupação central a realização das tarefas, o alcance dos objetivos traçados e o aumento da performance. 2. Líder - Orientação para as pessoas: reflete um maior interesse do líder pelos aspetos pessoais e humanos dos colaboradores, nomeadamente, as suas necessidades, expectativas e valores. 3. Membros da equipa - Maturidade técnica: identifica os aspetos técnicos das tarefas, exprimindo-se pela opinião do líder acerca da competência e conhecimentos dos colaboradores sobre daquilo que é necessário fazer. 4. Membros da equipa - Maturidade psicológica: representa a opinião do líder sobre os sentimentos de autoconfiança e abertura dos colaboradores para aceitar a responsabilidade pela concretização das funções designadas. 5. Situação: avalia os fatores contextuais que podem influenciar a ação do líder, nomeadamente as condições existentes na organização para a realização das tarefas, a autonomia do/a líder para tomar decisões quanto às tarefas

Por sua vez, estas cinco dimensões podem ser combinadas para avaliar três tipos de favorabilidades (mais a favorabilidade total): (a) Favorabilidade técnica: condições humanas técnicas que favorecem o impacto produzido pela liderança na concretização da missão estabelecida. Resulta da conjugação das dimensões “Líder - Orientação para as tarefas” e “Membros da equipa - Maturidade técnica”. (b) Favorabilidade psicológica: condições humanas emocionais que favorecem o impacto produzido pela liderança na concretização da missão estabelecida. Resulta da conjugação das dimensões “Líder - Orientação para as pessoas” e “Membros da equipa - Maturidade psicológica”. (c) Favorabilidade situacional: condições contextuas e situacionais externas ao/à líder e à equipa que favorecem o impacto produzido pela liderança na concretização da missão estabelecida. Resulta da dimensão “Situação”. O instrumento é constituído por 15 itens, distribuídos pelas cinco subescalas referidas. Os itens são respondidos numa escala tipo “Likert” de cinco pontos (1 = Nunca; 5 = Sempre). Cálculo dos “scores” É possível calcular os resultados de modos distintos: 1. Cálculo por subescalas (dimensões): neste caso, calcula-se a média dos resultados de acordo com as características do líder (em termos de orientação para as tarefas e orientação para as pessoas), dos membros da equipa (em termos da maturidade técnica e da maturidade psicológica) e da situação. Repare-se que é possível obter dois valores para cada dimensão, em função da “Situação ideal” e da “Situação atual”. 2. Cálculo por áreas: neste caso, calcula-se a média dos resultados de acordo com as características do líder, dos membros da equipa e da situação. Cálculo do valor global (variável contínua): este valor tem sido utilizado para testar o Modelo da Eficácia da Liderança, assumindo-se que os fatores antecedentes da liderança são mediadores da relação entre os ciclos da liderança e a eficácia da liderança. Neste caso, efetua-se o cálculo do valor total de todas as subescalas do instrumento, sendo que valores mais elevados significam maior favorabilidade da liderança. Esta variável com o valor global deve ser designada por Índice de Favorabilidade da Liderança (IFL). 4. Cálculo do valor global (variável dicotómica): este valor tem sido utilizado para testar o Modelo da Eficácia da Liderança, assumindo-se que os fatores antecedentes da liderança são moderadores da relação entre os ciclos da liderança e a eficácia da liderança. Neste caso, efetua-se uma mediana dos resultados obtidos pelos participantes no valor total de todas as subescalas do instrumento, sendo que teremos dois grupos com menor ou maior favorabilidade da liderança (os investigadores podem usar outras formas de cálculo para “extremar” os grupos entre menor e maior favorabilidade da liderança). Esta variável com menores e maiores valores de favorabilidade deve ser designada por Índice de Favorabilidade da Liderança (IFL). 5. Cálculo da diferença de valores: neste caso, efetua-se uma diferença entre a “Situação ideal” e a “Situação atual” (por áreas OU pelo valor global), permitindo verificar até que ponto o líder possui uma situação favorável de liderança. Assim, valores positivos significam a necessidade de aumentar a favorabilidade da dimensão em causa (e.g., líder, membros da equipa ou situação), enquanto que se forem negativos sugerem a necessidade de diminuir a favorabilidade de cada uma destas subescalas.

ARDH | APHD ardh.pt Desde 2007 | Since 2007 19 | Using the instrument | The instruments provided by the Adaptation, Performance, and Human Development Research Group (APHD) are from two categories: (1) developed by the research group, and (2) adapted by the research group. In the case of instruments adapted by the research group, permission was obtained from the original authors of the instruments to do the adaptation to the Portuguese language. However, there is no exclusivity in the use of the instrument by the APHD research group, and its use by others is free, as long as the authorship of the adaptation is respected in case of using a translated version provided by the research group. Rules of utilization The instruments are destined exclusively for research and “action-research” purposes. In the case of “action-research”, the use of the instruments is limited to professionals with specific training for this purpose. In this sense, we are not responsible for the incorrect or improper use of the provided materials. The use of the instruments for commercial purposes, sale or advertising of other associated products is strictly prohibited. Authorization It is not necessary to obtain authorization from the research group to use the instruments if the instruments are used for the described purposes. If the instruments are an adaptation of original instruments of other authors, it is necessary to have the authorization of the original authors of the instrument when the purpose is to develop other versions of the instruments in a different language from the Portuguese translation.

ARDH | APHD ardh.pt Desde 2007 | Since 2007 21 | Description | The Leadership Antecedent Factors Questionnaire (LAFQ; Gomes, 2018) evaluates three factors that can influence the efficacy of leadership: leader characteristics, team members' characteristics, and situational characteristics. Specifically, the instrument evaluates the antecedent factors of leadership that can maximize the leaders’ efficacy, enhancing their positive influence on team members and team performance (higher favourability) or, on the opposing hand, the antecedent factors that can minimize the efficacy of leadership and decrease the positive influence of leaders on team members and team performance (lower favourability). The instrument has good psychometric properties (Alves et al., 2021; Gomes et al., 2022). Thus, the LAFQ instrument evaluates five dimensions: 1. Leader - Task orientation: indicates the leaders’ interest in technical and productive aspects of work, having as central concern the accomplishment of the tasks, the achievement of goals, and the increase of performance. 2. Leader - People orientation: indicates the leaders’ interest in the personal and human aspects of employees, namely, their needs, expectations, and values. 3. Team members - Technical maturity: indicates the level of competence and knowledge of team members about the established tasks and goals. 4. Team members - Psychological maturity: indicates the level of selfconfidence and openness of team members to accept responsibility for carrying out the established tasks. 5. Situation: indicates contextual factors that can influence the leader’ actions (e.g., organizational conditions to carry out the tasks, leaders’ autonomy to make decisions and to establish the team’ goals). These five dimensions correspond to three areas evaluated by the LAFQ: (a) Leader characteristics: refers to aspects that identify the leader (as a person and as a professional) and that are likely to influence, positively or negatively, his/her actions.

(c) Situational characteristics: refers to contextual and situational factors that can influence the leader's actions, including the specific workplace in which the leader’s actions occurs (e.g., work sector, hierarchical level, etc.), the organization as a whole (e.g., private sector, school, hospital, recreational associations, etc.), and the external environment where the leadership process occurs (e.g., labour market, health and education systems, sports contexts, etc.). In turn, these five dimensions can be combined to evaluate three types of favorabilities (plus de total favorability): (a) Technical favorability: technical human conditions that stimulate the impact produced by leadership in achieving the established mission. It results from the combination of the dimensions “Leader - Task orientation” and “Team members - Technical maturity”. (b) Psychological favorability: emotional human conditions that stimulate the impact produced by leadership in achieving the established mission. It results from the combination of the dimensions “Leader - People orientation” and “Team members - Psychological maturity”. (c) Situational favorability: contextual and situational conditions external to the leader and the team that stimulate the impact produced by the leadership in achieving the established mission. It results from the “Situation” dimension. The antecedent factors of leadership evaluated by the LAFQ instrument are part of the Leadership Efficacy Model (Gomes, 2020), helping to understand the factors that may be involved in explaining the efficacy achieved by leaders in the management of teams and organizations. Subscales scores (dimensions): the average of the results is calculated according to the characteristics of the leader (in terms of task orientation and people orientation), of the team members (in terms of technical maturity and psychological maturity) and the situation. It is possible to obtain two values for each dimension, related to “Ideal situation” and the “Actual situation”. 2. Areas scores: the average of the results is calculated according to the characteristics of the leader, the team members, and the situation. It is possible to obtain two values for each dimension, related to “Ideal situation” and the “Actual situation”. 3. Calculation of the global score (continuous variable): this score has been used to test the Leadership Efficacy Model, assuming that the antecedent factors of leadership are mediators of the relationship between the leadership cycles and the leadership efficacy. In this case, it is calculated a mean score resulting from the values of all subscales of the instrument, with higher values meaning higher leadership favourability. This variable with the global value should be called the Leadership Favourability Index (LFI). 4. Calculation of the global score (dichotomous variable): this score has been used to test the Leadership Efficacy Model, assuming that the antecedent factors of leadership are moderators of the relationship between the leadership cycles and the leadership efficacy. In this case, it is calculated a mean score resulting from the values of all subscales of the instrument, and then it can be used the median of results to define two groups with lower and higher favourability of leadership (researchers can use other forms of calculation to “extreme” the groups of lower and higher leadership favourability). This variable with lower and higher favourability values should be called the Leadership Favourability Index (LFI). 5. Differences in values scores: in this case, a difference is made between the "Ideal Situation" and the “Actual situation" (by areas OR by the global value), allowing to verify to what extent the leader has a favourable leadership situation.
